
Hiring Teardown: How Anthropic became the company nobody leaves
Every recruiter in tech is chasing the same benchmark right now, and it belongs to Anthropic. The numbers sound made up:
95% of people they make offers to say yes, per SignalFire. The industry norm is a coin flip for senior talent.
80% of employees are still there two years later — the highest of any frontier AI lab: DeepMind sits at 78%, OpenAI at 67%, Meta at 64%.
Engineers are 8x more likely to leave OpenAI for Anthropic than the reverse — and 11x from DeepMind, per SignalFire's talent report.
All seven co-founders are still at the company. The first employee to ever leave was around hire #20.
When Meta dangled packages reportedly worth $100M–$500M at their researchers, they lost two people. Some employees reportedly wouldn't even take the meeting.

1. They screen for "why," not just "what"
Every single candidate at Anthropic, from engineers to recruiters to accountants, goes through a universal culture interview testing mission alignment. And they mean it: their own recruiting lead says on the record they'll turn away top-tier talent that doesn't resonate with the mission. Most companies say this. Almost none accept the cost of it.
Your move: at any elite company, your "why this company specifically" answer is doing more work than your resume. If you can't argue their mission back to them better than their careers page does, you're not ready for the interview.
2. They refuse bidding wars on principle
CEO Dario Amodei publicly declined to match Meta's nine-figure offers, arguing that letting an outside bidder set one person's pay at 10x their equally-skilled teammate would "fragment and damage the culture." Counterintuitively, this is a retention weapon: nobody's checking whether the person next to them got a better deal.
Your move: internal pay fairness is one of the strongest signals of a durable culture. Ask about compensation philosophy in interviews: a company with principles here is telling you what year three will feel like.
3. The equity does the talking
Median software engineer total comp is around $336K. That's strong, but not the industry-shattering part. The valuation went from $61.5B to $380B in under a year, which multiplied early employees' equity. And H-1B filings show some technical base salaries reaching $1.38M for the scarcest skills.
Your move: stop evaluating offers on base salary. The question is the equity trajectory. Evaluate the company like an investor would, because that's what you're becoming.
4. Talent flow is the ultimate due diligence
Forget press releases. Watch which direction the people move. When engineers leave the hottest companies in the world at an 8-to-1 ratio to join yours, that's thousands of insiders voting with their careers. In 2026 alone Anthropic has pulled in OpenAI co-founder Andrej Karpathy, Nobel laureate John Jumper from DeepMind, and Microsoft's Azure AI president Eric Boyd.
Your move: before joining any startup, check LinkedIn for where its recent hires came from and where departures went. Talent flow direction beats funding announcements as a signal. Smart people do due diligence you can borrow for free.
The takeaway
Anthropic's playbook isn't perks or bidding wars. It's a filter so strict it turns people away, fairness so rigid it costs them superstars, and a mission real enough that half a billion dollars couldn't outbid it. The lesson cuts both ways: the best companies are interviewing for believers, and the best candidates are interviewing companies right back.

Already managing $1B+ in receivables for customers like ElevenLabs and Profound, with $29M raised. Mission clarity plus unglamorous-but-massive market: exactly the profile the smart money joins early.

Fresh off an $11.9M raise, and founder Francesco Decamilli says they're going from 15 to 45 people in the next 12 months. That's the pre-wave moment: dozens of roles decided, almost none posted. Reach out before the job descriptions exist.
GrailPay (fintech infrastructure)
Tiny team, fresh $10.5M Series A led by MissionOG, and CEO Will Messina just posted they're hiring a Lead Data Scientist. Joining at this size is the highest-equity, highest-ownership move on this list.
